Build the onboarding process before the checklist
Onboarding is the coordinated work that helps a new employee become prepared, connected, and capable in the role. Orientation is one part of that work. Completing introductory forms does not establish that the person has access, training, supervision, or clear expectations.
Map the handoff from accepted offer to independent work. For each stage, identify who initiates the task, who performs it, who approves completion, and who receives the next handoff. A small employer may combine several roles, but the decisions should remain explicit. Include the actual shift, work location, and remote-access needs.
A new hire onboarding planning checklist
| Stage | What the employee needs |
|---|---|
| Before the start | Clear arrival instructions, a contact, and required preparations |
| First day and week | Applicable administration, access, expectations, training, and support |
| First 30 days | Feedback on the role experience and unresolved barriers |
| Days 31–90 | Continued development, useful check-ins, and clear next-stage expectations |
This is a planning checklist, not a complete employer-specific implementation tool or universal legal inventory. Required prerequisites must be complete before the duties they govern. The detailed workflow depends on the role, locations, operating hours, and applicable requirements.
What makes an onboarding checklist usable?
A usable checklist connects tasks to responsible people and shows whether the employee is ready for the next stage. It should reveal missing approvals or support rather than merely record that forms were sent.
Holt’s customized toolkit supplies agreed onboarding materials; full program development also addresses connected responsibilities and rollout. Sensitive source records require appropriate access controls and should not be collected indiscriminately in a shared tracker.
Make the manager responsible for the role experience
HR can coordinate administration, but the manager must explain success in the job, provide access to work and training, and respond to questions. Assign a backup when the manager is absent. A new employee arriving for a night shift needs a contact who is actually available then.
Useful first-week questions include: “What have you been asked to do that you have not been shown?” and “Which instructions conflict?” At 30 days, compare the actual schedule, responsibilities, and support with what was discussed before hire. At later check-ins, review growing capability, relationships, and unresolved barriers.
Test one realistic onboarding handoff
Illustrative scenario: a new employee’s offer and administrative setup are complete, but the supervisor has not assigned a trainer. The tracker shows administrative completion and a training hold separately. The responsible manager resolves the missing trainer and communicates what work is authorized rather than assuming the employee can proceed independently.
Test a second scenario in which training is complete but system access fails. The appropriate owner needs an escalation route and a practical plan for the shift. These tests reveal whether the checklist connects teams or merely records each team’s separate activity.
Measure readiness and early experience
Track on-time readiness, missing approvals, access issues, completion of planned check-ins, and recurring employee questions. Define the measures and denominator: “eight of ten planned first-week check-ins occurred” is clearer than “onboarding completion was 80%” without an explanation.
For early turnover, use completed hiring cohorts or explicitly explain how employees who have not reached the milestone are treated. If two of ten hires in a completed cohort leave within 90 days, that rate is 20%. It is a different measure from turnover across the entire workforce. Follow the measurement guide and investigate the context before attributing a change to the checklist.
Use software after responsibilities are clear
An HRIS can assign tasks, remind owners, collect acknowledgments, and expose incomplete steps. It cannot decide who should approve readiness or determine whether someone can perform an industry-specific duty. Configure the agreed workflow, permissions, and exceptions, then test the experience from the employee and manager roles.
Before selecting a platform, use the small-business HRIS guide. Employers in care settings can also use the more specific caregiver onboarding guide; its clinical and readiness handoffs should not be assumed to apply identically to other industries.
Choose a checklist toolkit or a complete onboarding program
A toolkit supplies reusable materials. A complete program additionally defines the connected process, ownership, training handoffs, and rollout. Holt’s new-hire onboarding toolkit starts at $750 for a customized checklist, orientation agenda, and 30/60/90-day check-in forms. Full program development and implementation are separate scopes.
Review talent and onboarding services for the right starting point. If early departures are the symptom prompting the project, read why new hires leave within 90 days before assuming the missing checklist is the only cause.
Frequently asked questions
What should a new hire onboarding checklist include?
Include pre-start readiness, applicable administration, access, role expectations, task training, support contacts, check-ins, and the next stage of development. Assign owners, dates, evidence, and approval responsibilities.
How long should an employee onboarding process last?
The sequence depends on the role and time to proficiency. A 90-day framework is useful for planning but is not a universal completion deadline, legal probation period, or permission to postpone prerequisites.
Is orientation the same as onboarding?
No. Orientation introduces the organization and handles initial administration. Onboarding connects that introduction with role training, working relationships, feedback, and ongoing readiness.
Can the checklist be used for remote employees?
Yes, with appropriate adaptation for employee location, equipment, permissions, communication, training delivery, and applicable requirements. Confirm those conditions before the employee starts.
